The present thesis investigates the impact of the internationalization of top management teams (TMTs) on firm performance. Based on the Upper Echelon theory of Hambrick and Mason (1984), we operated TMT internationalization under two distinct demographic constructs, namely TMT nationality diversity and TMT diversity in international experience. We tested the individual and combined effects of those two characteristics of TMTs on firm performance. Demographic data was collected on a sample of TMTs of forty-five large Swiss MNCs and we used multiple OLS regression as our methodology for statistical analysis. While the positive main effect of TMT international experience on firm performance has only been partially confirmed, we found no significant impact of TMT nationality diversity on corporate results. However, it appeared that TMT nationality diversity holds a positive moderating effect on the relationship between TMT international experience and firm performance. Thus we may recommended to CEOs and management boards of MNCs to not only select internationally seasoned and diverse executives but also to promote a global culture in the ranks of their company's senior management.

Recent research has investigated the moderating effects of environmental characteristics on the relationships between top management team heterogeneities and firm performance but has given little attention to the moderating role of board composition. This study examines the moderating effects of the proportion of outside board membership on the relationships between top management team heterogeneities and firm performance. The upper echelons theory would contend that outside directors with their valuable resources (information, skills, and networks) and the tendency to challenge and initiate cognitive conflicts with top management teams can improve the quality of the strategic decision making process, strategic decision, and firm performance. To test these predictions, it was hypothesized that the greater the proportion of outside directors, the more positive the relationship between top management team tenure heterogeneity, educational heterogeneity, functional background heterogeneity, and firm performance. The results did not support the predictions.

The present thesis investigates the relationship between regionalization strategy and firm performance and the moderating effect of Top Management Team (TMT) diversity. Based on the Upper Echelon theory of Hambrick and Mason (1984), inter-regional nationality diversity and inter-regional experience were operationalized to capture TMT internationalization. A multiple OLS regression and a moderation analysis were used for our statistical analysis. The sample initially consisted of the 100 largest stock listed companies in Germany for 2013 and 2015, however, lack of data availability alleviated our final dataset. The positive relationship between the degree of regionalization and firm performance narrowly missed the statistical significance level by only 2 percentage points. While statistically insignificant, we found a negative moderating effect of TMT inter-regional nationality diversity, whereas the moderating effect of inter-regional experience on the relationship between regionalization and firm performance appears to be positive. While the thesis supports existing findings by highlighting the increased performance of intraregional oriented companies and recommending companies to compose their TMT in line with their strategy, it calls for further investigation on the moderating effects of diversity attributes through the eyes of the yet under-researched concept of regionalization.
